Locas BA (Hons), LL.B., CWPI, CWPM<\/a><\/strong><\/p>\n\n\n\n<p>Dans notre pr\u00e9c\u00e9dent article, nous mettions en lumi\u00e8re l\u2019importance de la sant\u00e9 et de la s\u00e9curit\u00e9 psychologiques comme enjeu central des milieux de travail. Cette responsabilit\u00e9 repose sur plusieurs acteurs cl\u00e9s d\u2019une organisation et s\u2019incarne concr\u00e8tement dans les pratiques du quotidien.&nbsp;<\/p>\n\n\n\n<p>Parmi ces acteurs, le gestionnaire occupe une place d\u00e9terminante, puisque son r\u00f4le est \u00e0 la fois tr\u00e8s sollicit\u00e9 et hautement visible aupr\u00e8s des employ\u00e9s.&nbsp;<\/p>\n\n\n\n<p>Dans ma pratique, une question persiste : les gestionnaires mesurent-ils r\u00e9ellement l\u2019impact de leurs d\u00e9cisions sur la sant\u00e9 psychologique des personnes qui composent leurs \u00e9quipes ?&nbsp;<\/p>\n\n\n\n<h5 class=\"wp-block-heading\">Prendre conscience\u00a0\u00a0<\/h5>\n\n\n\n<p>Lorsque je m\u00e8ne des interventions en pr\u00e9vention et en gestion des conflits en milieu de travail impliquant des gestionnaires ou des cadres, ceux-ci se disent fr\u00e9quemment surpris, convaincus d\u2019avoir agi dans les limites l\u00e9gitimes de leur r\u00f4le.&nbsp;<\/p>\n\n\n\n<p>Et pourtant, du point de vue des employ\u00e9s, ces m\u00eames gestes peuvent g\u00e9n\u00e9rer de la d\u00e9tresse, de l\u2019incompr\u00e9hension ou un sentiment d\u2019injustice.&nbsp;<\/p>\n\n\n\n<p>Ce d\u00e9calage met en lumi\u00e8re une r\u00e9alit\u00e9 importante : le leadership ne peut plus \u00eatre \u00e9valu\u00e9 uniquement en fonction de son intention, mais bien de son impact sur les personnes.&nbsp;<\/p>\n\n\n\n<h5 class=\"wp-block-heading\">Vers une transformation du r\u00f4le de gestion\u00a0<\/h5>\n\n\n\n<p>Dans un contexte o\u00f9 la sant\u00e9 psychologique est d\u00e9sormais reconnue comme un levier organisationnel structurant, le r\u00f4le du gestionnaire \u00e9volue.&nbsp;<\/p>\n\n\n\n<p>Il ne s\u2019agit plus uniquement de diriger, structurer ou contr\u00f4ler, mais&nbsp;comprendre les besoins humains au travail. Les gestionnaires sont \u00e9galement appel\u00e9s \u00e0&nbsp;reconna\u00eetre les effets des d\u00e9cisions sur les individus\u2009et&nbsp;ajuster&nbsp;leurs pratiques en fonction de ces r\u00e9alit\u00e9s.&nbsp;<\/p>\n\n\n\n<p>Cette \u00e9volution ne diminue pas l\u2019autorit\u00e9 du gestionnaire,&nbsp;elle la transforme.&nbsp;On pourrait dire que le gestionnaire se retrouve fortement encourag\u00e9 \u00e0 adopter une&nbsp;posture plus consciente, plus nuanc\u00e9e, et surtout plus responsable.&nbsp;<\/p>\n\n\n\n<h5 class=\"wp-block-heading\">Les facteurs psychosociaux comme\u00a0guide\u00a0<\/h5>\n\n\n\n<p class=\"has-text-align-left\">Comme mentionn\u00e9 dans notre article pr\u00e9c\u00e9dent \u2014 ainsi que lors de notre webinaire\u202f<em>Cr\u00e9er des milieux de travail psychologiquement plus s\u00e9curitaires en p\u00e9riode de changement<\/em>\u202f \u2014 les gestionnaires peuvent s\u2019inspirer des 13 facteurs psychosociaux de la norme canadienne pour mieux comprendre ce qui se joue dans les milieux de travail.\u202f\u00a0<\/p>\n\n\n\n<p>Ces rep\u00e8res permettent notamment de porter un regard diff\u00e9rent sur certaines situations :&nbsp;&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Une surcharge de travail devient un enjeu de charge de travail\u2009;\u00a0\u00a0<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Un conflit devient un enjeu de respect ou de communication\u2009;\u00a0\u00a0<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Un d\u00e9sengagement devient un enjeu de reconnaissance ou de sens.\u00a0<\/li>\n<\/ul>\n\n\n\n<p>Autrement dit, ils d\u00e9placent l\u2019analyse&nbsp;du comportement individuel vers le syst\u00e8me dans lequel il s\u2019inscrit.&nbsp;<\/p>\n\n\n\n<h5 class=\"wp-block-heading\">Se regarder en action\u00a0<\/h5>\n\n\n\n<p>Exercer un leadership adapt\u00e9 dans ce contexte demande une d\u00e9marche exigeante.&nbsp;Le gestionnaire doit accepter de\u202fs\u2019observer dans ses interactions,&nbsp;corriger parfois&nbsp;ses r\u00e9flexes,&nbsp;accepter&nbsp;des r\u00e9troactions&nbsp;(m\u00eame inconfortables)\u2009et&nbsp;ajuster ses pratiques.&nbsp;<\/p>\n\n\n\n<p>Ainsi le gestionnaire apprend \u00e0 se moduler en fonction de l\u2019environnement de travail&nbsp;souhait\u00e9,&nbsp;ax\u00e9&nbsp;\u00e0 la fois&nbsp;sur la bienveillance individuelle&nbsp;et&nbsp;la performance collective.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Cette posture demande du courage. Elle suppose de reconna\u00eetre que certaines fa\u00e7ons de faire, longtemps consid\u00e9r\u00e9es comme normales, ne r\u00e9pondent plus aux attentes actuelles.&nbsp;Elle invite \u00e9galement le gestionnaire \u00e0 se poser les bonnes questions et, souvent, \u00e0 engager des discussions constructives afin de mieux comprendre ce que vivent ses employ\u00e9s au travail.&nbsp;<\/p>\n\n\n\n<h5 class=\"wp-block-heading\">Des gestes concrets qui changent les dynamiques\u00a0<\/h5>\n\n\n\n<p>Sans transformer radicalement les structures, certains gestes peuvent avoir un impact significatif, notamment:&nbsp;&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Cr\u00e9er des espaces d\u2019\u00e9change authentiques,\u00a0\u00a0<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Clarifier les attentes et les priorit\u00e9s,\u00a0\u00a0<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Reconna\u00eetre les contributions,\u00a0\u00a0<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Ajuster la charge de travail en p\u00e9riode de pression,\u00a0\u00a0<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Intervenir rapidement face aux comportements inad\u00e9quats,\u00a0\u00a0<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Respecter les limites entre la vie personnelle et la vie professionnelle.\u00a0<\/li>\n<\/ul>\n\n\n\n<p>Ces actions traduisent&nbsp;une&nbsp;consid\u00e9ration r\u00e9elle des personnes. Il s\u2019agit&nbsp;d\u2019une qualit\u00e9 essentielle dans un environnement de travail sain et s\u00e9curitaire.&nbsp;<\/p>\n\n\n\n<h5 class=\"wp-block-heading\">Conclusion : une responsabilit\u00e9 incarn\u00e9e\u00a0<\/h5>\n\n\n\n<p>Si la sant\u00e9 psychologique est une responsabilit\u00e9 organisationnelle&nbsp;partag\u00e9e, elle&nbsp;prend forme au&nbsp;quotidien&nbsp;\u00e0 travers les gestes concrets que peuvent faire&nbsp;les gestionnaires.&nbsp;<\/p>\n\n\n\n<p>Leur r\u00f4le ne se limite plus \u00e0 atteindre des r\u00e9sultats. Il consiste aussi \u00e0 cr\u00e9er les conditions&nbsp;id\u00e9ales&nbsp;dans lesquelles ces r\u00e9sultats sont atteints&nbsp;de mani\u00e8re saine, dans une perspective p\u00e9renne.&nbsp;<\/p>\n\n\n\n<p>Cela implique de reconna\u00eetre que\u202f:&nbsp;&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Les pratiques de gestion influencent directement la sant\u00e9 psychologique\u2009;\u00a0\u00a0<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Les besoins des employ\u00e9s sont l\u00e9gitimes et structurants\u2009;\u00a0\u00a0<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>La performance durable repose sur un \u00e9quilibre entre exigences et soutien.\u00a0<\/li>\n<\/ul>\n\n\n\n<p>Adopter cette posture ne signifie pas renoncer \u00e0 la rigueur.\u00a0Cela signifie exercer son r\u00f4le avec discernement.\u00a0Et, ultimement\u00a0, faire le choix d\u2019un leadership qui aligne performance, respect et humanit\u00e9.\u00a0<\/p>\n\n\n\n<h5 class=\"wp-block-heading\">Et les employ\u00e9s dans tout \u00e7a ?\u00a0<\/h5>\n\n\n\n<p>Si le gestionnaire joue un r\u00f4le cl\u00e9, il n\u2019est pas le seul acteur \u00e0 influencer la sant\u00e9 et la s\u00e9curit\u00e9 psychologiques au travail.&nbsp;<\/p>\n\n\n\n<p>Les employ\u00e9s eux-m\u00eames contribuent, par leurs comportements, leurs interactions et leur capacit\u00e9 \u00e0 s\u2019exprimer, \u00e0 fa\u00e7onner le climat dans lequel ils \u00e9voluent.&nbsp;<\/p>\n\n\n\n<p>Dans un prochain article, nous explorerons justement ce r\u00f4le essentiel,&nbsp;souvent sous-estim\u00e9,&nbsp;que peuvent jouer les employ\u00e9s dans la cr\u00e9ation de milieux de travail plus sains, plus respectueux et plus \u00e9quilibr\u00e9s.&nbsp;<\/p>\n","protected":false},"excerpt":{"rendered":"<p>Par Virginie B.
